There's a room in a property management company somewhere in New Zealand, and a woman named Amanda is standing in it.

It's a company roadshow. The branch has come together. One of her property managers gets up to present something the team started doing on their own - recording short video messages for owners after inspections. Nobody asked them to do it. They just thought it would be better.

The presentation lands. People are impressed. And then the property manager says, in front of everyone, that it came from Amanda's leadership.

Here's the five seconds that matter.

Amanda accepts the credit. Then she catches herself. And she gives it back - saying it out loud, in the room, that this was her team's idea, not hers.

Four months earlier she was checking emails at nine o'clock at night because she was the only one who knew what was going on.

That's what this workshop is about.

Not the video messages, or the roadshow. That moment where a leader realises the thing they built no longer needs them holding it up, and chooses to let it stand on its own.

Let me tell you about Eileen.

Eileen is sharp, and self-aware. The kind of leader who already knows most of what you'd tell her.

She also describes what she was doing before as trying to maintain a level of perfection that isn't scaleable.

Read that again. Isn't scaleable. She knew. She just didn't know what to do instead.

Her team used to come to her and ask what they should do next. Now they come with a suggested approach already in hand.

And a few weeks ago, Eileen found herself in a conversation about promoting one of them.

She said something about it that I haven't been able to shake: "I've gone through the same experiences before and after, with two different inner-reactions. That, to me, is real growth."

Same job. Same pressure. Same people. Different person standing in it.

And Tom.

Tom's a lawyer. His supervising partner goes away. Under normal circumstances that means Tom absorbs everything and the work backs up behind him.

Instead he'd started handing his juniors whole projects rather than pieces of them, and bringing them in from the start.

He billed 125% of his target. Two months in a row.

He's clear about what made the difference - it wasn't him working harder. It was the juniors, and what he'd changed about how he handed work over.

The thing Tom almost didn't come to this training for? He didn't think he was senior enough to count as a leader.

Here's what I've noticed.

Every leader I work with has a moment like Amanda's coming. They just don't know it yet, because right now they're still the person everything runs through, and from inside that it feels permanent.

It isn't. It's a leadership system problem. And system problems can be fixed.

And somewhere in the middle of all that, without you engineering it, the next generation of leaders starts to appear - which is the only reason any of it lasts after you.

Business owners. General managers. Operations managers. Team leaders. Line managers. Anyone who supervises 5+ people and has ever thought it's faster if I just do it myself.

Especially if, like Tom, you're not sure you count.
